Meet Recruiter Kay Chow

Kay Chow is one of Sci.Bio’s wonderful Scientific Recruiting Partners. As her three year anniversary with Sci.Bio approaches, we thought she’d be perfect to kick off our upcoming Recruiter Spotlight series, which will shed light on the work and lives of Sci.bio’s recruiters.

How did you get into recruiting, and how did you end up at Sci.bio?

For my first co-op at Northeastern, I worked at a Brain & Cognitive Sciences lab that focused on studying the effect of exercise on brain health in older adults. I first started out on the clinical research side, but later found myself on the recruiting end picking up phone calls from prospective study candidates. I soon realized that I enjoyed that side of the work much more and thought I could pursue a similar career in the biotech industry given my academic background in neuroscience. A couple of interviews later with Eric and other team members, I was hired at Sci.bio and it’s been nearly three years since in May 2023!

What do you enjoy most about being a recruiter?

I enjoy being a part of someone’s life milestone when they accept a new role. When I hear an enthusiastic yes from a candidate, I get excited for them to explore a new part of their career and work with new people. I try not to become desensitized to the fact that switching jobs is an important milestone in people’s lives.

What do you find most challenging about recruiting?

I find that the most challenging part of recruiting that I’ve had to learn to manage are the ups and downs, and accepting that this is a profession where many factors can be out of your control. Recruiting can be an emotional rollercoaster – one day you can have a top candidate accept an offer and you feel on top of the world, then a few hours later, you can have your fourth offer for a role rejected. You can do your best to find a great candidate and provide a stellar offer, but at the end of the day, you can’t make a candidate say yes if they don’t want to.

What are your passions and interests outside of work?

I’ve been a part of a cornhole league in Assembly Row for the last two years and I’ve won four seasons! Prior to the cornhole league, I hadn’t played any cornhole (minus the intramural cornhole league I was participating in where we lost every game!). I’m also a powerlifter – I competed in a local meet last summer and plan to compete again this summer! On top of that, I love electronic music. You can find me dancing at a show or festival on the weekends.

What do you think your greatest strength is as a recruiter?

I believe my greatest strength as a recruiter is my ability to read the recruiting process and anticipate next moves. By understanding a candidate’s motivations, a hiring manager’s priorities, and reading into subtle nuances, I can get a sense of how a situation might pan out. This helps me to prepare for what’s to come.

What advice would you give to someone entering the world of biotech recruiting, or recruiting in general?

I would suggest finding a style of communication that is comfortable and effective for you. Candidates can tell if you’re uncomfortable or not being yourself and it doesn’t always help foster trust and rapport with them. I find that when I exude my own personality on a call (which might be a little quirky and goofy when the time is right), it helps put me and the candidate in a more comfortable state.

What are your goals that you hope to accomplish as a recruiter?

At this point, my goal is to gain as much experience in as many different environments as possible. So far, my main experience as a recruiter has been with smaller to medium sized biotech companies in an RPO setting. I think I thrive in RPO settings but hope to gain more experience in contingent recruiting and BD. After dipping my toes in more environments, then I’ll narrow down what my niche will be and work towards that.

Improve Your Memory to Improve Your Relationships

Yes, you can improve your memory! We’ve all been there. Someone approaches you whose name you don’t remember.  You’ve met each other a few times, but your mind goes blank… You manage to get through the interaction with a “hey, you!” and feel too embarrassed to ask for their name again, especially since they know yours. Whether they notice you didn’t remember their name or not, it is difficult to forge a strong relationship with the person if you don’t know their name!

Why does your memory fail you in moments like this? There could be a number of reasons. Research shows that the average American consumes at least 100,000 words and 34 GB of data per day! Given all of the information you consume on a daily basis, your brain cannot possibly store everything in your long term memory. Indeed, common reasons why you can’t remember something could be because it was never encoded into your memory in the first place, or you don’t have any “retrieval cues” to call the memory back into your mind.

Despite these challenges, remembering aspects about a person is essential not just for creating new relationships with people, but also for strengthening existing relationships. Forgetting someone’s name or an important detail can be a sign that you are not interested in the other person, which is the opposite of making a good first impression! Conversely, being able to remember details about your boss’ kids or a client’s favorite hobby goes a long way because it shows you genuinely care about them. What’s more, recalling details and asking additional questions about them will cause them to associate positive memories with you, since psychologically, people love to talk about themselves.

Ways to Improve Your Memory

Try these techniques the next time you want to commit important facts to memory:

Repeat it to yourself.  According to research, your short term memory only lasts for 20- 30 seconds, unless you try to repeat the information out loud or in your head. You can ask a clarifying question using the person’s name or restate what you just heard to make sure you understood correctly. After the interaction, try to repeat it again mentally to commit it to memory so you can retrieve it later. In fact, experts recommend “overlearning” the things you want to remember through repetition so that your new memory does not interfere with your existing memories.

Write it down. Studies show that your short term memory only holds about seven pieces of information. Since you’re not exactly in control of which seven pieces your brain will remember, a good idea is to write down important details in case you forget later. After a conversation with someone, make a note on your phone, on their business card, or on your laptop’s notepad with their name and any critical data. This is particularly important if you’ve offered to provide them with further information or connect them with someone.

Remove distractions. Don’t multitask when absorbing the new facts. Unless you’re using your phone to take notes about what you want to remember, put it away. If you’re juggling more than one task or multiple inputs, your brain has no choice but to prioritize one thing over the other. Another common distraction occurs when you’re not actively listening to the new information, and you’re thinking about something else or planning your next response. Instead, try to focus your complete attention on listening to the other person, and you’ll be more likely to remember what they say.

Make associations. To help yourself retrieve the memory later, make an association between the person and something easy to remember. This can help trigger the memory of the person and their name or important details. For example, if Sarah mentioned she’s going on a sailing trip, remembering “Sarah sails” will be easier to recall the next time you try to retrieve information about Sarah. Another example is comparing the person to someone famous or someone you’ve met before. If your new acquaintance Matthew has brown hair like your cousin Matthew, making this association may help you recall his name the next time you interact with him.

Get enough sleep. Research shows that sleep is essential for the formation of long-term memories. Furthermore, if you’re sleep deprived and tired, your ability to focus and learn new information will be impaired. After your next networking event or big meeting, make sure to get a good night’s sleep to increase your chances of being able to retain the significant facts you were exposed to during the day.

Final Thoughts on Memory and Relationships

Remembering details about a person is a meaningful part of establishing a new relationship or strengthening an existing one. By failing to remember someone’s name or a significant aspect of someone’s life, it could be interpreted as you not being interested in them. Solidify important facts in your mind by trying these tips to improve your memory.  You will reap the rewards in your relationships!

Establishing your own recruiting niche as a junior recruiter might feel like a slow and arduous process. The temptation is to expand your client base as fast as possible, which would mean taking on projects in different therapeutic areas and handling a bit of every type of recruiting work. However, there are several long-term advantages to specializing in a particular therapeutic area or type of biotech role, and starting that specialization process as early as possible.

Expert recruiters can offer clients and job seekers insights on their competitors, as well as an understanding of general hiring trends and unwritten rules of the sub-market (e.g. the most enticing job description language). They understand the technical requirements of roles and can easily talk with bench scientists about their qualifications. This expertise makes the recruiter desirable to clients and jobseekers, because it increases the likelihood of finding the best candidates for the position.

In smaller biotech niches – constrained either by specialty or geography – recruiters working in the space will quickly learn who are the “hot” candidates currently on the market and build connections with them. Knowing that a qualified candidate with a coveted skillset is looking for new opportunities – perhaps because the recruiter has worked with them before – endears these recruiters to their clients.

While exposure to different therapeutic areas and types of recruiting (e.g. contingency versus full cycle) is important to help you develop as a new recruiter, your niche is a long-term investment for success and becomes part of your professional “brand.” Don’t be afraid to lean into your strengths; keeping abreast of the latest scientific or business developments in your area of expertise.

Hiring Freeze? Here’s How to Stay Busy as a Recruiter

When there’s a hiring freeze, it’s not the easiest time to be a biotech recruiter: As you may know, biotech companies have been experiencing a surge in layoffs in recent months, and nobody knows for sure when this trend will ease up.

While an industry-wide dip in hiring may concern you, it also creates an opportunity to step back and take a look at your clients, your stats, and your marketing strategies. Here, we’ve compiled some ways to stay busy and hone your craft while you find yourself with a little more time on your hands.

Strengthen candidate relationships during hiring freeze

If your stream of new talent is running thin, don’t despair – you can still reach out to your existing candidate pool and get to know them better. Find out how they’re doing, what they’re working on, and what their goals are. As you chat, be honest about what’s going on – and explain the action plan you’ll implement once the industry picks up.

At the same time, don’t limit your outreach to existing candidates. If you haven’t already, test out new talent engagement pipelines such as email, social media ads, and sourcing software. Experiment with different strategies and see which ones promise the best return on investment.

Review your process

Now that you have fewer day-to-day details to worry about, take a step back to look at the big picture. How is your overall strategy working for you? Any weak spots that could use some tweaking? Take inventory of four key metrics: average cost of hire, average time to hire, typical sources of hire, and employment acceptance rates. Are these stats where you want them to be? If not, use this time to make adjustments to your recruitment process.

You can also change or expand your strategy for attracting new clients. Assess your engagement rates, conversion rates, and the profitability of your advertising channels. Does your branding convey a cohesive message? All your social media should work synergistically and let prospective clients know exactly what you’re about.

Start planning now

When the hiring freeze ends, which may be sooner than you expect, you want to be ready to get back in the game immediately. To get into position, look at your databases of both candidates and employers. Take advantage of this time to reach out to new potential candidates and explain your services.

As you prepare for the next hiring surge, stay on top of hiring trends. When the economy booms again, demand for both traditional and non-traditional science roles will surge. A keen eye for upcoming trends, from health informatics to rare oncology, will give you an edge. Find out what’s hot and tailor your strategy to that.

Remember, you’re still in business

Companies rarely stop hiring entirely – even during a hiring freeze, you can reach out and ask what kind of roles potential clients are looking to fill. In uncertain times, businesses often place special emphasis on the quality of their new hires, while trying to cut down on the quantity. You’ll earn employers’ gratitude and loyalty if you can deliver top talent in trying times, so spend some extra time and energy finding hand-in-glove matches for clients who are hiring. By the same token, don’t forget about your existing candidate roster. In a frigid job market, candidates will need all the support they can get.

\When you’re a recruiter and there’s little recruitment to be done, it’s easy to get bored or restless. On the other hand, if you stay busy by investing in long-term relationships and business strategy, this hiring freeze may turn out to be the proverbial blessing in disguise. Recently Graduated and Unemployed? Here’s What to Do

Ah, the job search. Universally hated, and unfortunately also necessary for almost everyone at some point during their career. If you’re a recent grad in the middle of the hunt, you might feel a little stressed out or overwhelmed. That’s totally normal – and luckily, there are several ways you can manage your anxieties as you continue casting your net.

Your Job Search:  Contact and Connect

Friends, family, old mentors or professors… chances are, you know a handful of people who’ve been through the same thing and have some words of wisdom to offer. If possible, reach out to peers who are in the same boat – you will all feel less alone if you have each other to confide in. Connecting with other recent grads also has the advantage of strengthening your professional network.

During your job search, take a chance and connect with people or organizations you’d really like to work for, perhaps even offering to volunteer for them. For example, if you’re interested in a medical research environment, email a lab coordinator in that field and ask them if they have any opportunities for an ambitious assistant who is willing to work hard and eager to contribute. When it comes to life science and biotech, your connections are your strength – so never stop making them.

Work smart, not hard

Don’t pressure yourself to apply to exactly X number of jobs every day. Instead, focus on finding jobs that match your interests and abilities. For example, let’s say you excelled in all your statistics courses and have some field experience as a scientist. Perhaps you could put your skills to good use as a biostatistician – or possibly an environmental analyst for the right company. The ideal job will make use of your existing skills while offering you opportunities to cultivate new ones.

And remember during your job search: you don’t have to rush to the finish line. They say that looking for a job is a full-time job, but you don’t need to spend a full 8-hour day on the search if that feels excessive. While you are searching, be sure to read all job descriptions – you don’t want to waste anyone’s time applying for a job that doesn’t click for you. And when you inevitably face some rejection, try not to dwell on it and remember that rejection will happen to any job hunter who aims high.

Constantly refine your approach

Mass applying to hundreds of jobs at a time can feel productive, but you’re not as likely to impress any single employer. Find a balance between quality and quantity – and yes, that will mean writing cover letters. Over half of employers prefer candidates who attach them, and they can help you sell yourself if you maintain a professional tone.

As you search, you may notice that some components of your process need work. If you think your resume could use some fine-tuning, ask a colleague to look it over and give you some feedback. Or maybe you know your interviewing skills aren’t quite where you’d like them to be. If that’s the case, consider watching some videos or taking a course on the subject to brush up your skills. Your job-seeking skills will drive both your short- and long-term career, and the perfect time to invest in it is when you’re actively looking.

Relax your standards

There’s no need to find the “perfect” job immediately – you never know where your job search will lead. Instead of chasing your number-one dream position, focus your efforts on landing a “good enough” job and consider where it could take you in the future. Nowadays it’s very common to end up working in a different field than the one you formally trained in, so stay open to the possibility of doing something a little unfamiliar.

As a final note: remember to enjoy the free time you have right now. You may not get the chance to take time off work for a while once you do have a job – so make the most of it while you can! Take this opportunity to polish your skills, reach out to old contacts, and get back in touch with the hobbies that fell by the wayside during your college days.

Finding a job is never easy. Realize that you’re not alone, and take the search at a pace that feels comfortable to you.
